Effects of individual and job characteristics on hospital staffs' organizational communication satisfaction

|
More than any other organization, hospitals are likely to see employee conflict due to the fact that hospitals bring together healthcare professionals from various fields. As intra-organizational communication within a hospital is crucial in providing effective health care, this study examines the intra-organizational communication satisfaction of hospital staff in an attempt to understand the effects of individual personality and work characteristics on organizational communication satisfaction.
For this study, 653 hospital staff were surveyed online between April 12, 2021 and May 21, 2021, among whom 316 responded. After excluding six surveys showing inconsistent responses, 310 surveys were used for statistical analysis. The collected data were analyzed using frequency analysis, descriptive statistics, correlation analysis, exploratory factor analysis, t-test, ANOVA, and hierarchical regression analysis. All analyses were conducted using SAS 9.4. and a correlogram was drawn using R 4.0.2.
Our results regarding the relationship between satisfaction and types of communication showed that satisfactions with autonomy and organizational procedural justice were high. Additionally, the higher the role-overloads, the higher satisfaction was with informal communication. Higher satisfaction was also related to higher self-esteem, autonomy, procedural justice, distributive justice, role-overloads, and lower role conflict. There was also a clear difference in factors affecting communication satisfaction according to occupational category. This study provides insights into the various ways hospital human resource management should be approached according to the type of communication.
